I have been a cantor for 9 years. And I started in a college (FUS) that had a great music ministry program that puts most parishes to shame. Here's what I think.
Hold Open Auditions - and promote those auditions
Music Ministers Sing at only one Mass per weekend
Music Ministers are volunteers and are not paid
Music Leaders who give lots of time during their week are paid - they must also play an instrument and they usually attend more than one (1) Mass per Sunday liturgy
Make all Music Ministers go on a training weekend retreat so everyone knows what they are doing
Music Ministers should be Catholic, understand music as a ministry within the Church and Love the Mass
